The History and Development of Motivational Approaches!

For those who have attended almost any management or supervisory development programmed, motivation will immediately conjure up a range of theorists and psychologists who have identified key aspects of human motivational facts based on human behavior. The main contributors to our understanding of key motivational influencers include the research and theoretical work of Mayo, Maslow, Hertzberg and McGregor. They have helped us to gain an insight into what we might do to motivate, enthuse, drive, support and encourage people at work.

We will not examine the contributions made by each and every one of these theorists but will briefly look at the key aspects of their motivational approaches.
However, we really cannot begin this process without looking at what could be called the base-line understanding. So, a quick review of Maslow’s work is a good starting point for those who have not yet read up on any motivational concepts.

Maslow (1943) was one of the first to classify human needs and motivation, suggesting that they could be classified into motivating factors that influence behavior. He proposed that these needs be formulated into a hierarchy with basic needs as the base-line and higher needs at the top.
The most basic human need is the acquisition of the basic survival requirements of food, clothing and shelter (the physiological needs). During our human evolution over the millennia these basic needs has ensured our survival as a species and has changed little, despite our sophisticated lifestyles of the 21st century.

In countries which are not economically sound, or where there are social, political and cultural unrest or in those countries which suffer massive disasters (such as the tsunami), it is reasonable to suppose that this instinctive response to survival needs emerges and is as pronounced as it was in our early development.

Food, clothing and shelter are regular requirements in our daily lives. Once these are satisfied the next motivational need is to ensure that these are available to us on a regular daily basis, these are security needs. The safety and comfort of knowing that the basic survival needs will be met for some distance into the future becomes as important as the first step. Regular employment will at least guarantee that these basic requirements can be met on a daily, weekly, monthly and annual basis. As these become an established part of our life they are no longer motivators. However, the sudden absence of these features would of course change this position. This is an interesting point about motivation, the need to achieve something is a motivator but once achieved and regularized into our life it may not continue to motivate to the same degree, if at all.

So, once these first two basic steps are satisfied what motivators tend to ‘kick-in’ next? The next level of motivation includes social needs such as, belonging, acceptance, interactions with friends and affiliations. In a work context this translates as social interaction at work, friends at work and teamwork. The final two levels are concerned with esteem and self-actualization needs. In today’s work environment we describe such needs as respect and recognition for good performance, respect and a status which reflects personal achievement, self-fulfillment and personal development.

Every manager, supervisor, charge-hand, team-leader or any other person who is responsible for getting work done through others must successfully work through the management steps of planning, organizing, controlling and the motivation of others to achieve the plan. So what makes the last element, ‘motivation’ so much more complex than the other elements? The infinite variations and complexities of human nature is the quick answer.
You can have a team of ten people of similar expertise / abilities all charged with the same objectives, but they will have different levels of personal motivation depending on their attitude, personal circumstances, relationships within the team, relationships outside the team and particularly their relationship with the leader or manager of the group.

McGregor took a view on motivation from managers’ behavior and reflected that there were, in his experience, only two types of managers. He called them the Theory X Type Managers and the Theory Y Type Managers. The Theory X Manager believes that humans are by nature lazy, avoid responsibility and the only way to motivate them is by constant control. The Theory Y Manager, on the other hand, has the perception that humans like work, like responsibility and, once involved in a shared objective, will be self-motivating and highly productive. These two approaches in fact represent styles of management behavior and there are a multitude of variations on these themes. Motivational styles throughout these approaches are often referred to as the ‘stick or carrot approach’, which is self explanatory.

Anyone interested in seeking their own level of understanding from which they can develop a progressive and suitable management, leadership and motivational style should read the various theorists and measure these against modern motivational success stories. For example what styles seem to be prevalent in larger companies and multi-nationals where Human Resource policies and practices have been evolving as proactive employee relations cultures in the Irish context, but with some foreign influences?

Summary Over the last fifty years the progressive organizations have incrementally changed their approach to managing people and the motivational style associated with such changes. There was more stick than carrot in the past. Now there is more carrot. So how do we define the ‘carrot’? Is it just necessary to provide the opportunity to earn more money? Is that the sum total of the carrot approach? No of course not, it is necessary to satisfy to some extent all the motivational needs of people at work and, as outlined already, these vary greatly. Money is still important. If it is a constant struggle to get fair pay it actually has a de-motivating affect but having the rate pitched right is not a sufficient motivator, in itself, to create high productivity. It needs other motivators to satisfy other needs.
So if you have several hundred employees, is there a core group of motivators which are common to all and will they adequately motivate all the employees to achieve high performance levels? Or is it necessary to individualize these approaches for maximum effect? Is this even possible given the potential variations in needs? There are, as you can see, many considerations.
There are core values in dealing with people but, these values need to be followed with due care and attention by managers and in a consistent way to ensure they are genuine (and clearly seen to be genuine). For example, the development of mutual respect, the identification and publication of core values reflecting principles of human dignity and mutual trust, the need to recognize and plan to satisfy some of the higher needs such as self-actualization. These are a few of the possible approaches which managers need to consider.

The process of becoming a professional humorous motivational speaker really never occurred to me. I was going along with my life paying attention to the normal stuff, family, work, and friends. And then it was suggested that I attend the Players Workshop of The Second City, one of the oldest and most prestigious improvisational comedy schools in the world, located right in my own backyard, Chicago. This is where I decided to embark on a professional humorous motivational speaking career.

Motivation has been defined as the deployment of physical, mental and emotional energy toward a specific task or goal. A Laugh A Day Keeps The Doctor Away

There’s nothing funny about being diagnosed with cancer, your Dad falling out a third floor window to his death and your wife and the authorities highly recommending that you get sober! But that is what May, 1998 looked like for me. I needed an alternative to cope with the curve balls life was throwing at me. I was very stressed-out and that’s when I decided to stop crying and start laughing my back to mental, emotional and physical health! I implemented a Stress Management Program through Laughter Therapy.

What is Laughter Therapy? Laughter Therapy is a form of eustress that releases those bad and distressful emotions that cause harmful chemical effects on the body. Laughter Therapy has 2 components, 1) Laughter Exercises and 2) Laughter Meditation. The Laughter Exercises are like any other form of aerobic exercise; that is why your stomach sometimes feels sore after a good belly laugh. There are two stages to laughter: the arousal phase--when the heart rate increases--and the resolution phase--when the heart rests. A person's heart can reach up to 120 beats per minute (bpm) when laughing. Laughing can lower your blood pressure, increase vascular flow, and boost the immune system. It gives the diaphragm, abdominal, intercostals, respiratory accessory, and facial muscles a complete workout. Some people, depending on how they laugh, may even use their arm, leg, and back muscles when laughing. The Laughter Meditation helps to release endorphins in the brain; these are our bodies' natural pain killers. Endorphins are neurotransmitters that attach to the same receptors in our brains as the opiates. Opiate drugs not only cause us to lose touch with reality, but they also numb pain. When we laugh, it releases the endorphins in our brain; thus, laughing is like taking opium or morphine without the adverse side effects.

Did you know children laugh on average of 400 times per day, and adults only laugh 15 times per day? So if laughter is so good, why are we not doing more of it? Dr. Madan Kataria, a Physician in Bombay, India started the first of the Laughing Clubs International in March of 1995. In a years time eighty clubs had spread throughout India, and Kataria hopes other countries will follow their lead. The members of these clubs generally gather in the park in the morning before work. They raise their arms in the air, to erase inhibitions, and start with Ho-ho, ha- ha, Silent laughter with mouth closed, and then Silent laughter with mouth open. Some of the laughing clubs also incorporate jogging with their laughing. When asked why they did not just tell jokes to laugh he replied "at first we did take the help of jokes, but the stock of good jokes was over after about 15 days. After that, stale and silly jokes came. Camel jokes, vulgar jokes. It was no good." Members of the laughing clubs say they feel better, some say they have even lost weight, others say they are not depressed, and still others say it has helped to get out of the house, and meet people. Like many people with busy lives, Alon Attal felt his spirit was suffocated by the weight of the world. He internalized everything. He took himself, and life, way too seriously.Then he started attending the Chicago Live Life Laughing Club in Palatine to fight back, with laughter.
Traffic jams? Violence and death on the news? Three-dollar-a-gallon gas? Attack it with a laugh, even if you have to force one out to start.On a recent night, Attal kicked off his shoes and stood among a circle of about a dozen strangers. The group began to chant -- ho, ho, ha-ha-ha -- as they jogged and clapped. "I started being able to laugh at myself and that changed everything."Laughter clubs, believed to have begun in India, made their way to the United States in 1999. Since then, hundreds of clubs have formed nationwide, according to The World Laughter Tour, an Ohio-based group that trains "laughter leaders" for several hundred dollars apiece.Those laughter leaders then form clubs or offer seminars, usually free to those in need of a chuckle.

But the tour's founder says that in the last five years, the number of laugh leaders they've trained has grown tenfold to nearly 700 a year. In the last year alone, at least a dozen laughter clubs have formed around Chicago.There are no jokes or wacky props to illicit laughter. Just a lot of forced laughter at scenarios such as eating soup that is too spicy. But in the chaos of faux cackling, a real laugh invariably emerges. Soon it spreads.In short, you fake it until you make it, said Doug Dvorak, a motivational humorist speaker, who founded the Palatine club last year."It requires no sense of humor," Dvorak said. "Come with an open mind and the laughter will follow."But for many, mustering a laugh is a lot harder than it might sound, said Edward Charlesworth, a Houston-based clinical psychologist who specializes in stress management.High rates of divorce, personal debt and job dissatisfaction all cause people to lose touch with how to have fun, he said. When catastrophe strikes, such as the Virginia Tech shootings, it compounds the problem."In many ways, the whole media has brought to the forefront the sources of stress and made us acutely aware of tragedy," Charlesworth said. "We don't have the distance from [outside] stress like we used to. If you think of the poker face, a lot of people are holding their emotions close to the vest." Laughter clubs provide a safe forum to let it all out, said Steve Wilson, an Ohio psychologist who founded The World Laughter Tour. Wilson said the mission of laughter clubs is to remove the hurdles as well as the stigma of laughing."There are the humor-impaired, those who are so damaged by life that they are laugh-challenged. They have been shushed because they snort or cackle, or because they've been told it was immature," Wilson said. "We release the inner laughter."While the methods used to prompt laughter vary from club to club, they all have one basic requirement: That you leave your inhibitions at the door. The technique only works if you give in to the craziness of it all. "Move it around, get wacky," Dvorak said, as he wiggled at the waist, looking as if one of his hip bones had suddenly come loose. "There's no judging. This is a penalty free-zone. You are free to be silly."Relieving the stressThe club is in almost constant motion for the whole hour. The participants included a curious 24-year-old bartender and a group of 30ish moms who heard about the club on "Oprah."They pretended to get a funny call from a friend, or that they were evildoers on the verge of world domination, and tailored a laugh to suit the scene. Shelley Ost, a 32-year-old stay-at-home mom from Palatine, pretended she was driving on the Dan Ryan Expressway. She laughed and honked as she drove in circles, stuck in traffic. Out of breath, she later said she didn't realize that laughing would be so hard. But it was worth it."I have a 3-year-old daughter and two stepkids who are teenagers and they all live with me," Ost said.
